Steve Thomas, Managing Director of Inspire Integrated, had an incredibly difficult situation to solve – a collection of very talented and highly experienced heads of department who were not working effectively together. He wanted to draw on their innovation and drive, but spent more time resolving conflicts and having to solve inter-departmental issues.

TWI could see that the individuals, as well as Steve himself, were excellent within their roles and for their individual teams, but they needed to now work better together to stabilise the business and ensure it was ready to grow.  Through our Breakthrough Leadership Programme, not only did the senior leadership team become more cohesive and effective, Steve is exploring and securing business opportunities with more focussed-drive, thanks to the extra time he now has.

Having identified that Steve was spending far too much time managing disputes and telling people what to do, TWI put together a bespoke programme involving both one-to-one coaching and group sessions to facilitate better relationships and stronger leadership, by:

  • Helping everyone to understand the neuroscience behind the way humans interact socially and in the workplace. This understanding helped the growth of mutual respect.
  • Offering individuals the chance to consider their own strengths and weaknesses and be honest about their relationships with other members of the team, within one-to-one coaching sessions
  • Training across a number of areas, including mindset, team dynamics, leadership and management to ensure change across all areas.
  • Using interactive sessions, encouraging all participants to share their views and to be honest and open
  • Facilitating further learning through discussion outside of the formal sessions with the support of our online resources and extra activities.

The challenge

Steve identified that there was a lot of ‘silo working’. Talented individuals were working effectively towards their own goals, but not the common business goals, which would positively impact the growth of the business. Progress was too slow. Inter-departmental and team engagement needed improvement.

As managing director, Steve found himself offering solutions to internal conflicts rather setting up new service streams and mobilising new contracts, which he knew should be his priority.

Steve could see that cohesion and common thinking on how to mobilise the overall business goals would lead to a huge impact on Inspire Integrated’s success but, unfortunately, individual egos and motivations were getting in the way and actually halting the developments from coming to fruition.

Why Steve chose TWI

Some members of the team had a very fixed mindset. Steve really liked TWI’s method of training, based on ‘how the brain works’. He identified that TWI quickly understood what the challenges were that he was facing, and following a half day training on X, Steve immediately saw the benefits and potential that more long-term, intensive training could offer.

The result

From directive leadership to supportive coaching

Steve reported many highlights following the completion of the group training and individual coaching within the Breakthrough Leadership Programme. He told us:

“It’s given us a common language.”

“We keep each other in check when we see old traits.”

“We are thinking differently.”

“I feel like a better manager for booking the training for my leaders and undertaking the training myself.”

One of the biggest changes is the approach to conflicts. Steve and his senior leaders now use coaching techniques to solve the problem rather than jumping in with a solution. They have learned to have the patience to wait for people to offer their own ideas, realising that in the long term, telling people what to do is lot less effective. Coaching has had an incredibly powerful effect with staff routinely approaching managers with recommendations, instead of requesting an answer.

This empowerment filtered through to a significant increase in engagement scores. Steve’s own score jumped significantly and all leaders reported a minimum 10% increase in how engaged they felt with their role and the organisation.

Importantly for TWI, many of the largest issues and underlying battles are no longer present. There is:

  • less in-fighting and conflict
  • issues are solved quicker
  • better understanding of social conditioning and individual drivers
  • more empathy towards each other
  • significantly more working together
  • changes in personal approaches
  • a new closeness within the team
  • accelerated mobilisation of progress across the business

New closeness in the team has led to the mobilisation of newly integrated service streams and delivery. These have come to fruition in an extraordinarily short time thanks to TWI’s training.

The future

From stabilisation and consolidation to growth and cohesion

Steve reported that he now has more time to focus on growing the business rather than focussing on problems. He can be a better leader by being more ‘present’ for his team, as well as his clients and contacts.

Whilst TWI was working with Inspire Integrated, the company needed to be internally focussed to ensure all departments were working well together, particularly following a large increase in staff members. However, now Steve feels ready to look externally and confidently confirm the business’ reputation within their markets. They are ready to move forward at pace.

For the benefit of all staff members, Steve confirmed that the organisation is committed to a culture of praise – recognising people’s abilities and achievements; no longer focussing on issues but focussing more on what is going well.

With a cohesive team, so much more is already being achieved.
